A midsize hospital in need of a hiring remodel
Our Lady of Lourdes is located three hours north of New York City and serves a catchment area with a population of roughly 252,000 people. In 2017, Lourdes hired eight providers but had over 60 openings. They needed recruiting experts to help fill positions and grow service lines.
The Problem
Solving for burnout and limited resources.
With a lack of providers, Lourdes was losing market share to the local for-profit hospital, and the physicians Lourdes did have were burdened with added responsibilities. Lourdes wasn’t getting enough viable applicants, and many of the ones they did get weren’t signing on.
Lourdes had one recruiter with too much to do, and they were competing with a large health system that used aggressive noncompete clauses, making it difficult to hire locally.
Our Solution
PS&D developed a custom plan to fit the exact needs of Lourdes.
Instead of traditional one-search-at-a-time recruitment services, we crafted a new model, one in which PS&D would act as Lourdes’s internal recruitment team. We took on the entire recruitment process, from marketing to relocation.
We took away the burden of admin work and expanded the hiring search nationally with our extensive resources—a strategic digital platform, email lists reaching more than 500,000 providers, hundreds of job boards, career fairs and more.

How We Did It
We got to know the hospital’s culture and improved data tracking.
Lourdes’s recruitment processes needed an upgrade. Hiring information was tracked on outdated programs or in paper folders, making it hard to organize site visits and interviews. Also, previous hiring partners were not taking the hospital’s culture into consideration, so candidates were not always a good fit.
PS&D brought systems to keep hiring data organized and efficient, including tools to enable virtual interviewing and site visits. Candidates were contacted in a timely manner and felt appreciated, leading to a sharp increase in the job acceptance rate. By getting to know the providers and administrators at Lourdes, we helped build a staff of new hires who would become a long term part of the community.
